Guru Profesional Harus Memiliki Kepribadian yang Baik

Pengantar

PENDIDIKAN merupakan sektor yang paling penting dalam mempersiapkan Indonesia sebagai negara maju di masa yang akan datang, setidaknya di tahun 2025 sebagai akhir dari RPJPN 2005-2025, masyarakat Indonesia menjadi masyarakat yang cerdas berdaya saing. Untuk itu, sejak tahun 2003, pendidikan direvitalisasi dengan perubahan paradigma yang dianut, dari pendidikan sentralistik berbasis UU Nomor 2 Tahun 1989 tentang Sistem Pendidikan Nasional menjadi pendidikan yang demokratis di tahun 2003. Dan, salah satu bentuk keputusan strategisnya adalah memberi kepercayaan yang sangat besar pada guru untuk meningkatkan perbaikan mutu sekolah untuk perbaikan mutu pendidikan secara nasional. Untuk itu, pada tahun 2005, Indonesia mengundangkan UU Nomor 14 tahun 2005 tentang Guru dan Dosen.

Ditegaskan pada Pasal 10 ayat 1 UU Nomor 14 tahun 2005, bahwa guru harus memiliki empat (4) kompetensi, meliputi kompetensi pedagogik, kompetensi kepribadian, kompetensi sosial, dan kompetensi profesional yang diperoleh melalui pendidikan profesi. Inilah standar minimal seorang guru di Indonesia, khususnya guru-guru sekolah/madrasah formal, untuk menopang pelaksanaan tugas mereka dalam menghantarkan bangsa ke depan menjadi negara maju dengan mengandalkan kekuatan sumber daya manusia, lewat paradigma “knowledge based economy”, ekonomi berbasis pengetahuan. Keempat kompetensi itu harus mereka peroleh melalui pendidikan dan dibuktikan dengan sertifikat pendidik yang memberinya kewenangan untuk melaksanakan tugas sebagai pendidik. Dalam melaksanakan tugasnya, pemerintah juga mempersiapkan tunjangan profesi, baik guru negeri maupun swasta. Salah satu yang harus dipersiapkan untuk menjadi calon guru, dan harus dimiliki oleh setiap guru yang bertugas di sekolah/madrasah, adalah kompetensi kepribadian atau kecerdasan personal.

Kompetensi Kepribadian

Kompetensi kepribadian merupakan salah satu kompetensi yang sangat penting untuk bisa dipenuhi setiap calon guru maupun guru yang mengajar di sekolah/madrasah agar dapat melaksanakan tugas dengan baik. Memang, kompetensi kepribadian bukan bagian dari bahan yang akan dan harus diajarkan para guru pada para siswa mereka, tapi merupakan kekuatan yang harus dimiliki setiap guru, agar dapat menghantarkan para siswanya menjadi orang-orang cerdas (smart citizen). Guru pintar tidak akan terlalu bermanfaat jika tidak memiliki komitmen untuk mengajar dengan baik. Komitmen untuk mengajar, membimbing, dan mendampingi para siswanya belajar, merupakan bagian dari kompetensi kepribadian.

Akan tetapi, kualifikasi kompetensi kepribadian tidak sesempit komitmen mengajar, membimbing, dan mendampingi para siswa belajar agar menjadi anak-anak berprestasi di masa yang akan datang. Maria Liakopoulou[1], peneliti dari Aristotle University of Thessaloniki Makedonomaxon, Halastra Thessaloniki, Yunani, menegaskan bahwa kompetensi kepribadian meliputi sifat-sifat yang berkaitan langsung dengan pelaksanaan tugas mereka sebagai guru, yang dapat dilatih dan dikembangkan melalui pendidikan dan pelatihan. Selanjutnya dia membagi kepribadian tersebut ke dalam lima kelompok sifat sebagai berikut:

1. Sifat profesional, meliputi komitmen untuk bekerja, rasa percaya diri, bisa dipercaya dan menghargai orang lain.

2. Sifat berpikir, meliputi kemampuan analisis dan selalu berfikir konsepsional.

3. Sifat ekspektasi, yakni bisa diharapkan dan bisa diandalkan dengan senantiasa mampu memperlihatkan hasil pencapaian tujuan yang sangat tinggi, memiliki pemahaman komprehensif tentang siswa, tentang tugas dan tentang program pendidikan secara keseluruhan, serta senantiasa memiliki inisiatif untuk melaksanakan tugas dengan baik.

4. Sifat kepemimpinan, yakni memiliki sifat fleksibel, akuntabel, dan keinginan kuat untuk terus belajar.

5. Sifat relasi dengan orang lain, memiliki banyak relasi dengan unsur-unsur yang terlibat dalam proses pendidikan, dan memiliki keahlian berbagai pekerjaan pendidikan secara komprehensif.

Seorang guru harus memiliki sifat profesional, dengan ciri-ciri utama memiliki komitmen untuk bekerja keras, memiliki rasa percaya diri yang baik, bisa dipercaya dan menghargai orang lain. Salah satu hal yang amat penting dari sifat profesional adalah memiliki komitmen untuk bekerja keras untuk kemajuan sekolah. Ciri-ciri orang memiliki komitmen bekerja dengan baik, menurut V. Murale, R Preetha, dan Juhi Singh Arora[2], setidaknya memiliki tiga ciri utama, yakni:

1. Sangat percaya terhadap tujuan-tujuan dan nilai-nilai organisasi (dalam konteks ini adalah sekolah/madrasah).

2. Memiliki keinginan yang kuat untuk melaksanakan usaha-usaha yang sudah sangat dipertimbangkan untuk dan atas nama organisasi (sekolah/madrasah).

3. Memiliki keinginan yang kuat untuk terus bekerja dan menjadi bagian dari organisasi (sekolah/madrasah).

Sifat profesional dalam kepribadian seorang guru akan terlihat dari sikap komitmennya terhadap pekerjaan dan institusi pendidikan tempat dia mengajar, yang ditandai dengan tiga indikator besar, yakni sangat mempercayai institusinya, sangat ingin memajukan institusi pendidikan tempat dia bekerja, dan dia akan sangat berkeinginan untuk terus mendedikasikan keahliannya di institusi tempat di bekerja. Kemudian, sifat profesional dalam kepribadian seorang guru juga dapat dilihat dari rasa percaya diri, yang ditandai antara lain, memiliki motivasi yang kuat untuk berprestasi, memiliki emosi yang stabil, tidak meledak-ledak, bisa bekerja sama dengan orang lain, dan selalu mampu memberi jalan keluar untuk setiap persoalan yang dihadapi dalam kelompoknya. Kemudian seorang guru dengan kepribadian yang baik dan memiliki rasa percaya diri harus memperlihatkan cara berpikir yang selalu positif, selalu berkeinginan keras untuk memajukan institusi, siap menghadapi risiko, dan sealu sehat, ceria, dan energetik.

Di samping itu, sifat profesional dalam kepribadian guru juga akan terlihat dari pribadinya yang luhur yang dapat dipercaya oleh orang lain. Sifat dapat dipercaya tersebut bisa ditandai dengan dua indikator besar yakni, kebiasaan berbuat kebajikan, yang ditandai dengan sikap yang sangat loyal pada institusi, pada kebijakan bersama dan loyal terhadap pekerjaan yang dipercayakan kepadanya, kemudian bersikap terbuka, peduli dan selalu memberi dukungan pada institusinya. Sifat dapat dipercaya juga bisa dilihat dari integritasnya terhadap berbagai nilai dalam pelaksanaan pekerjaan, yakni nilai-nilai kejujuran, keadilan, konsistensi, dan selalu memenuhi janji[3]. Terakhir, sifat profesional dalam kepribadian guru juga bisa dilihat dari sikapnya yang menghargai orang lain, sehingga tidak akan menyia-nyiakan siswanya, dan tidak akan menyia-nyiakan orang tua siswa.

Dengan demikian, dia akan menghasilkan hasil pendidikan yang memberi kepuasan kepada para siswa, orang tua siswa dan para pengguna lulusan, memberi kepuasan dalam proses layanan pendidikan, waktu yang bisa dihitung, biaya bisa dihitung, dan produktivitas meningkat, bahkan nama baik dan keuntungan institusi juga terus meningkat.

Kemudian dari itu, seorang guru profesional harus memiliki sifat kritis dan mampu berpikir analitis sebagai wujud kepribadian saintifik mereka. Sifat kritis dan kemampuan berpikir ini merupakan karakter yang dimiliki sebagai hasil proses pendidikan keguruan mereka sebelum menjadi guru.

Kemampuan berpikir analistis sangat diperlukan bagi setiap guru agar mampu mendorong para siswanya menjadi kritis, dan memiliki kemampuan berfikir analitis dalam pelajaran yang mereka pelajari. Bagaimana para siswa akan menjadi cerdas dan memiliki kemampuan analisis yang baik jika gurunya sendiri tidak memiliki kemampuan berpikir analisis. Dan kenapa kemampuan analisis ini menjadi sangat penting? Linda Elder and Richard Paul, menjelaskan bahwa kualitas hidup dan apa-apa yang dihasilkan manusia, akan sangat bergantung pada kualitas berpikir manusia. Berpikir buruk itu sangat mahal, baik dari aspek uang maupun waktu. Jika kita ingin berpikir baik, maka kita harus memahami dasar-dasar berpikir yang baik.[4]

Selanjutnya Linda Elder dan Richard Paul menjelaskan, setidaknya ada delapan (8) elemen berpikir analitis yang harus dipenuhi oleh setiap guru agar para siswa mampu melatih kamampuan berpikirnya dengan baik, yakni:

1. Pastikan tujuan; seorang guru harus memahami tujuan membelajarkan para siswanya pada wilayah kajian matematika, dan bisa memahami tujuan dari setiap pokok bahasan yang para siswanya pelajari. Demikian pula dalam mata pelajaran lainnya, sehingga berpikir kritis untuk menganalisis bahan ajar disesuaikan dengan tujuan yang harus mereka capai.

2. Kemukakan beberapa pertanyaan pokok yang dikaitkan dengan bahan ajar yang akan dipelajari para siswa, terkait perubahan-perubahan apa yang bisa terjadi pada para siswa dengan mempelajari pokok-pokok bahasan yang mereka pelajari.

3. Gunakan informasi, data, fakta atau observasi terhadap fenomena yang terjadi untuk mereka pelajari, mereka fahami, dan mereka diskusikan. Guru harus memiliki kemampuan menggunakan informasi-informasi tersebut untuk mendorong perubahan pada para siswanya.

4. Gunakan konsep, yakni bahwa menganalisis informasi harus menggunakan teori, aksioma, prinsip atau model yang harus diperoleh dari hasil-hasil kajian terhadap literatur yang sudah ditulis para ahli yang memiliki legitimasi dalam bidangnya. Guru harus memiliki kemampuan mengkaji informasi dari buku teks dengan teori-teori yang ada dalam buku referensi. Kemampuan tersebut harus dibelajarkan pada para siswanya, sehingga mereka akan terbiasa berkepribadian baik dengan kemampuan berpikir kritis yang didukung oleh teori-teori.

5. Melakukan interpretasi, dengan melakukan analisis, menyimpulkan atau inferensi, atau merumuskan solusi terhadap sesuatu persoalan.

6. Mengembangkan asumsi-asumsi dan pilihan-pilihan kesimpulan yang dapat dikembangkan dari hasil analisis terhadap informasi setelah dikaji dengan menggunakan teori, model atau aksioma yang dikembagkan dari sebuah keyakinan akan sebuah kebenaran.

7. Merumuskan implikasi atau rekomendasi-rekomendasi yang disesuaikan dengan tujuan yang sudah ditetapkan, didukung data, teori dan proses analisis.

8. Perumusan pandangan akhir yang bisa dijadikan rujukan untuk pengembangan prilaku dan perumusan sebuah pandangan tentang orientasi perubahan-perubahan prilaku.

Inilah delapan unsur berpikir analisis yang pada umumnya para akademisi merujuknya serta menggunakannya sebagai langkah-langkah berpikir analitis, dan dijadikan variabel pengukuran kemampuan berpikir analisis seseorang. Dan bersamaan dengan itu pula, bahwa berpikir analitis harus konsepsional, yakni menggunakan teori-teori, model-model yang dapat dirujuk dari berbagai pendapat para ahli dalam bidangnya, dan memiliki legitimasi akademik untuk dirujuk. Berpikir analitis tidak cukup hanya dengan menggunakan logika rasional, dialektis, dan bahkan sistematis, tanpa menggunakan rujukan teri, model atau aksioma, karena akan terjebak dengan pemanfaatan common sense yang bisa jadi terbantah oleh teori-teori yang sudah berkembang.

Kemudian dari itu, guru juga harus berkepribadian baik dengan memiliki sifat ekspektatif, dalam tiga arah ekspektasi, yakni pertama dia bisa diharapkan oleh manajemen, orang tua siswa dan para siswa sendiri untuk bisa bekerja produktif, menghasilkan siswa yang cerdas, dan bisa mendampingi seluruh siswanya belajar. Kedua, dia juga harus memberi harapan pada para siswanya, bahwa mereka bisa menjadi orang-orang hebat, tidak boleh berpretensi negatif pada para siswanya, dan tidak boleh memandang remeh para siswanya, tidak boleh sinis pada siswa karena lambat memahami pelajaran, dan tidak boleh sinis karena siswanya berprilaku nakal. Dampingi mereka, sayangi mereka dan perbaiki prilakunya. Ketiga, dia juga harus menaruh harapan penuh pada profesinya sebagai guru, bahwa profesi guru adalah profesi terbaik bagi dirinya. Dia tidak boleh sinis dengan pekerjaannya. Seorang guru tidak boleh berkata bahwa profesi keguruan adalah profesi orang-orang miskin. Mereka harus bangga dengan profesinya sebagai guru. Tidak baik bagi seorang guru untuk mempermasalahkan profesi keguruannya dengan mengkaitkannya pada indeks gaji yang tidak memadai, karena dia masuk setelah dia tahu bahwa gajinya tidak memadai. Kalau tidak suka dengan indeks gaji seperti itu, ambil putusan segera, dan cari alternatif yang lebih baik. Tidak boleh profesi keguruan menjadi terhina oleh guru sendiri hanya karena indeks gajinya yang tidak memadai. Demikian pula dengan sikap mereka pada siswanya[5].

Untuk menjadi seorang guru yang berkepribadian baik, seseorang juga harus memiliki sifat manajerial, dengan fleksibilitasnya dalam menghadapi para siswa dalam kelas. Dia harus memiliki keahlian dalam perencanaan kelas, mengorganisasi kelas sejak hari pertama dia bertugas, cepat memulai kelas, melewati masa transisi dengan baik, memiliki kemampuan dalam mengatasi dua atau lebih aktivitas kelas dalam satu waktu yang sama. Kemudian dia juga harus mampu memelihara waktu bekerja serta menggunakannya secara efisien dan konsisten, dapat meminimalisasi gangguan, dapat menerima suasana kelas yang ribut dengan kegiatan pembelajaran, memiliki teknik untuk mengontrol kelas, dapat memelihara suasana tenang dalam belajar, dan tetap dapat menjaga siswa untuk tetap belajar menuju sukses[6]. Dan semua yang dilakukannya harus bisa dipertanggungjawabkan pada kepala sekolah dan komite sekolah, sehingga tidak ada satu pihak pun yang merasa dirugikan dengan layanan guru profesional, dan bahkan semua fhak merasa puas dengan layanan pembelajaran dari mereka.

Kompetensi kepribadian juga harus dilengkapi dengan kemampuan beradaptasi dengan lingkungannya, dia harus mampu mengembangkan dua karakterisitik interaksi guru dengan lingkungannya melalui dua budaya, collegiality, dan collaborasi. Collegiality bermakna interaksi guru dengan sesamanya baik dalam aspek intelektual, sosial, moral, emosional, dan bahkan mungkin dalam aspek politik atau kebersamaan dalam aktivitas organisasi profesi, Sedangkan collaborasi lebih pada konteks kerja sama intelektual, saling membimbing dalam pengembangan kurikulum, pembelajaran, evaluasi, dan berbagai aktivitas diskusi penyelesaian berbagai persoalan pekerjaan sebagai guru[7]. Dua karakter kepribadian guru tersebut, akan beririsan dengan kompetensi sosial, tapi masih lebih kuat sebagai kompetensi kepribadian, karena guru profesional harus mampu berinteraksi dan mengembangkan relasi sosialnya minimal dengan kolega guru dan tata usaha di sekolahnya, tidak boleh teralienasi dari lingkungannya. Bagaimana guru bisa berkomunikasi dengan orang tua siswa, jika berkepribadian sangat tertutup atau lebih suka menyendiri, introvert, dan tidak menyukai berkomunikasi dengan orang lain, padahal perkembangan siswanya harus disampaikan pada orang tuanya, pada kepala sekolah, atau pada pada walinya.

Inilah lima ciri kompetensi kepribadian calon guru atau guru profesional, yang terkait langsung dengan tindakan mereka sebagai seorang guru, agar mampu menghantarkan para siswanya menjadi smart and competitive citizen, melalui proses pembelajaran yang dikelola oleh dia dengan melibatkan tiga kompetensi lainnya, pedagogik, profesional, dan sosial. Akan tetapi masih banyak kompetensi kepribadian yang harus dipenuhi guru profesional dan sangat mendukung karya-karya profesi mereka sebagai seorang guru. Sifat-sifat tersebut antara lain adalah sebagai berikut[8].

1. Adaptability in instructional interaction, mudah menyesuaikan diri dengan situasi kelas, guru bisa dengan mudah mengubah suasana belajar dengan sesuai dengan kebutuhan psikologis siswa, daripada mempertahankan skenario pembelajaran yang sudah dirancang tapi kurang sesuai dengan situasi kelas.

2. Humor, guru yang humoris, periang dan dapat membangkitkan suasana belajar kembali segar, akan lebih berpeluang untuk dapat menyampaikan materi ajar dengan baik, dan akan lebih membuat para siswa senang belajar, nyaman dan terhindar dari kelelahan.

3. Memiliki tanggung jawab profesional yang baik, guru mempersiapkan program pembelajaran, disain, skenario, alat dan berbagai kepentingan proses pembelajaran dipersiapkan sebelum kelas dimulai. Dan semua persiapan tersebut mereka dedikasikan untuk kemajuan siswa, dengan penilaian yang fair, dan selalu terbuka untuk melakukan perbaikan dengan mengeksplorasi saran serta masukan pada para siswanya.

4. Enthusiasm, guru yang sangat antusias dalam membelajarkan para siswanya, atau menyampaikan pelajaran kepada para siswanya, akan sangat membantu dalam membangun dan menghidupkan serta meningkatkan motivasi siswa dalam partisipasi proses pembelajaran di dalam kelas atau di luar kelas.

5. Argreeableness, ini merupakan sifat atau karakter yang harus terus dibina pada semua guru dan calon guru, yakni sifat mudah atau bisa menerima perbedaan, dan mudah memahami pendapat orang lain, dan bisa menikmati relasi kolegial, dalam keadaan sependapat atau tidak sependapat tentang sesuatu. Sifat-sifat yang harus dikembangkan untuk kepribadian ini antara lain adalah, sifat rendah hati, memiliki belas kasih kepada sesama, kooperatif, dapat menerima keluhan, sederhana, gampang memaafkan dan bisa dipercaya.

6. Caring, yakni memiliki kepedulian yang baik kepada siswa, sejawat, orang tua siswa dan seluruh kelompok sosial yang dilayaninya. Seorang guru yang memiliki perhatian pada para siswanya akan membuka akses bagi mereka di setiap saat, dan akan selalu membantu untuk kemajuan para siswanya. Guru yang memiliki kepedulian akan selalu mengembangkan pedagogi yang dapat mendorong para siswa belajar, dia akan memahami perasaan para siswanya, dan dia akan mampu mengetahuai apa kebutuhan para siswanya. Dan guru yang peduli akan tetap menjaga hubungan dengan para siswanya dalam situasi apapun juga.

7. Acceptance, sikap menerima, yakni bisa menerima siswa dengan apa adanya, memahami mereka dengan berbagai problema dan keistimewaan yang dimilikinya. Sikap menerima didasarkan pada sebuah keyakinan bahwa setiap individu memiliki potensi untuk dikembangkan, dan menyiratkan bahwa setiap indvidu memiliki hak yang sama untuk menjadi seperti yang sedang dia kerjakan, dan guru harus mendorong siswanya untuk mempercepat pencapaian apa yang diinginkannya. Sikap menerima memilki beberapa segi, antara lain menghadapi siswa dengan sangat bersahabat, peduli, senantiasa memberikan bantuan, dan terakhir seorang guru sebaiknya tidak serta merta menghakimi atau menginterpretasi perbuatan siswa, tapi fahami perbuatan mereka[9]. Kalau keliru, diperbaiki dengan cara-cara yang bisa diterima mereka.

8. Empathy[10]. yakni memahami dan menerima pengalaman orang lain (siswa) seolah-olah pengalamannya sendiri, lalu terlibat dalam proses memelihara, mengembangkan dan atau memperbaikinya dengan tetap menjaga pendirian orang lain (siswa) tersebut[11]. Sikap empati bisa ditunjukkan dengan cara dia berkomunikasi yang mampu dan biasa mendengarkan dengan sangat hati-hati, akurat, dan dengan sensitifitas yang sangat mendalam.

9. Di samping itu semua, guru dan calon guru harus memiliki sifat-sifat stimulatif, mendorong siswa untuk maju, hangat, berorientasi pada tugas dan pekerja keras, toleran, sopan, dan bijaksana, bisa dipercaya, fleksibel, dan mudah menyesuaikan diri, demokratis, tidak semata mencari reputasi pribadi, mampu mengatasi stereotipe siswa, bertanggung jawab terhadap kegiatan belajar siswa, mampu menyampaikan perasaannya, dan memiliki pendengaran yang baik[12].

Inilah beberapa sifat kepribadian guru yang ideal yang bisa diharapkan akan mampu membawa perubahan pada tradisi belajar para siswa, agar menjadi SDM bangsa yang cerdas berdaya saing. Dan supaya mereka nyaman dalam pelaksanaan tugas, maka para guru dan calon guru harus diyakinkan bahwa profesi guru adalah pilihan terbaik baginya. Tidak boleh sinis dengan pekerjaannya. Dia tidak boleh berkata bahwa profesi keguruan adalah profesi orang-orang miskin. Mereka harus bangga dengan profesinya sebagai seorang guru. Tidak baik bagi seorang guru untuk mempermasalahkan profesi keguruannya dengan mengkaitkannya pada indeks gaji yang tidak memadai, karena dia masuk setelah dia tahu bahwa gajinya tidak memadai. Kalau tidak suka dengan indeks gaji seperti itu, ambil putusan segera, dan cari alternatif yang lebih baik. Tidak boleh profesi keguruan menjadi terhina oleh guru sendiri hanya karena indeks gajinya yang tidak memadai. Wallahu a’lam bi al-Shawab.***
